Abstract: This study examines the impact of anti-diversity, equity, and inclusion (DEI) legislation on staff working in identity-based student centers at higher education institutions in the Southern United States. Drawing on qualitative interviews with student affairs professionals, the research explores the challenges faced by these staff, including the dismantling of DEI programs and the resulting negative effects on job satisfaction, mental health, and professional belonging. Building upon Debra Meyerson's theory of tempered radicalism, the study enhances our theoretical understanding of how professionals in student affairs navigate their dual identities and employ incremental strategies for change in the face of restrictive legislative constraints. The findings highlight the resilience, innovation, and adaptive strategies used by staff as they resist oppressive policies while maintaining their commitment to supporting minoritized students and fostering a sense of belonging and inclusion. This study contributes valuable insights into how DEI work is navigated in politically restrictive climates, offering a deeper understanding of how professionals balance the need for institutional change with their ongoing dedication to student support.
